Through a consultative approach Historic Royal Palaces partnered with Innecto Reward consultants to enable meaningful change to pay frameworks and benefits. Their Head of HR, Chris Lazenby spoke with Holly Coe about the project.
Holly Coe: What key reward challenge have you been looking to address?
Chris Lazenby: From the outset we wanted a comprehensive review of our whole approach to reward and recognition and I'd say that the project eventually filtered in to three parts: Pay structures, benefits and allowances.
Holly Coe: How were those challenges impacting the business?
Chris Lazenby: Firstly, we were concerned that our pay structure and progression model was leaning too heavily on time served in the organisation and felt we may be open to challenge. Honouring an annual cost commitment to move people's pay up had potential to limit the increases we could offer elsewhere.
This lack of confidence in our pay structures was creating a knock-on uncertainty in recruitment and we needed to understand where we stood with our pay against the private, charitable and heritage sectors.
We also doubted whether our benefits offering was flexible enough to respond to changing employee expectations and to give us a competitive edge in the market. Our approach to allowances for on-call and out-of-hours work was presenting operational challenges. Essentially, we needed help breaking down all these areas and drawing up a plan.
Holly Coe: How were Innecto able to help address those challenges?
Chris Lazenby: We spent valuable time with Innecto’s consultants, and their diagnostic reports helped things fall into place. Once we had those results, we could see very quickly what we needed to do. The Pay Benchmarking analysis and reports revealed that our pay structure and position in the market was positive, but also that our concerns were valid. We're now working with the Innecto team to put the right solutions in place.
Innecto were also able to bring all their experience and insights in the benefits market to add value, and our we’re already receiving positive feedback on the measures we've introduced, including equalisation of our family leave provisions.
Finally, we're working with Innecto on fresh solutions to some of our allowances that are driving greater consistency and transparency.
